Ask: “Tell me about a design decision that changed a business metric.” Strong designers talk in terms of retention, conversion, and revenue — not just visuals. If every answer is about aesthetics, you may be hiring decoration rather than impact.
Ask: “Tell me about a time engineering said your design could not be built. What happened?” The best designers understand feasibility and design for what can actually ship. This reveals whether they collaborate with engineers or just hand off and hope.
Ask: “How do you decide between two designs?” Look for data-informed reasoning balanced with craft judgment — not “whichever the client prefers” and not “whatever tests best” with no taste. The strongest designers use both.
Ask: “Where are you strongest: research, interaction, visual, or strategy?” Every designer has a center of gravity. The goal is matching their strength to the gap on your team, not finding a mythical expert in everything.
Ask: “What would you need to learn about my business before designing anything?” The answer reveals whether they design from assumptions or from understanding. The best ones want to learn your business first.
What is the biggest hiring red flag? A designer who only talks about how things look and never about why it mattered to the business.
Should I give a take-home design challenge? A small, paid, realistic one can reveal process — but conversations about past decisions often tell you more.
